Opening up career pathways

Helping individuals in a large financial services organisation understand career options, identify development priorities and plan their next steps.

64% of post-implementation survey respondents agreed that introducing job families gave them greater clarity about career options; 66% said they referred to competencies when preparing development objectives.

Career paths and development had repeatedly emerged as priorities in employee engagement feedback. The technology function needed a more transparent way for individuals to understand the capabilities associated with different roles, explore possible career moves and identify relevant development opportunities.

The post implementation review involved approximately 30% of the Technology function completing a survey.

What did I do?

  • I joined the project whilst it was still in the early stages of set up.

  • Directed stakeholder engagement and consultation, including:

    • Identifying and engaging relevant stakeholders and subject matter experts.

    • Ensuring participants understood the purpose of the consultation and what was required of them.

    • Reviewing findings and outputs to inform the quality and relevance of the framework.

  • I mapped existing learning opportunities to job family competencies

  • Created practical guides and resources to help people understand how to use the framework. These included:

    • a development toolkit

    • introductory digital learning module

    • manager workshops

    • regular communication at town halls, leader forums and newsletters about progress

  • Interviewed technology professionals with different career paths and translated these into career spotlight publications to broadcast the flexibility available.

Next steps and reflections

The results showed useful early engagement with the framework and tools. Opportunities to further strengthen how the framework translated into everyday career conversations were also identified and executed over time.
